Now, we are over halfway through the trial now and here is what we’ve learnt so far…\u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"ensure-you-have-clear-measures-for-success\">Ensure you have clear measures for success\u003C\u002Fh2>\n\n\n\n\u003Cp>We have certain KPIs that we wanted to maintain during the trial to ensure nothing dipped below our usual standards during this time. We also collected survey data from our people at the halfway point, asking questions about the impact on their workload, their well-being and their overall productivity. \u003C\u002Fp>\n\n\n\n\u003Cp>This also meant that we collected survey data from our clients too. This was to monitor any impact on our service from their side – an important aspect of this was ensuring that communication and expectations were clear. \u003C\u002Fp>\n\n\n\n\u003Cp>We plan to repeat these surveys at the end of the trial, to ensure that we are making a decision based on data. This will help us to understand the factors that would determine the trial a success and that would support our decision-making if we were to make this a permanent change. \u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"communication-with-clients-is-key\">Communication with clients is key\u003C\u002Fh2>\n\n\n\n\u003Cp>We gave a lot of advanced communication to our clients, to ensure they were fully informed of the change and how they could navigate any challenges that might arise on a Friday afternoon. \u003C\u002Fp>\n\n\n\n\u003Cp>According to the survey data we’ve gathered so far, our clients are not feeling any impact to our service and many have said this has inspired them to consider flexible options for their businesses. \u003C\u002Fp>\n\n\n\n\u003Cp>For our Client Success team, we run check-in calls regularly with our clients, something which is already a part of our business processes. But here we used this opportunity to ensure regular communication and we’d be able to pick up on any issues caused by our reduced working week. Thankfully, we’ve seen a nominal impact so far.\u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"managing-our-time-can-be-challenging-but-rewarding\">Managing our time can be challenging but rewarding\u003C\u002Fh2>\n\n\n\n\u003Cp>This was an adjustment for everyone and we all needed to adjust how we prioritised our time management. We had feedback from our team that the \u003Ca rel=\"noreferrer noopener\" href=\"\u002Fblog\u002Freduced-hours-working-at-impression\u002F\">4.5 workweek\u003C\u002Fa> helped them to focus on themselves. Whether that was saying ‘no’ to a meeting you didn’t feel you needed to be in, or making a meeting an email – we all looked at ways to prioritise our time and ensure we were still operating at our usual levels. And so far, this has been working well across the agency. \u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"time-off-together-works\">Time off together works\u003C\u002Fh2>\n\n\n\n\u003Cp>Initially, there was debate over how our reduced hours would be implemented. Suggestions such as a rota or a 9-day fortnight were discussed, but on reflection, everyone agreed that having the same time off altogether (Friday afternoon), would mean that people genuinely did take that time for themselves. \u003C\u002Fp>\n\n\n\n\u003Cp>We had no meetings being scheduled where people were absent or needed to catch up. We had no emails being sent (aside from a few from clients, ready for Monday morning). We had no feelings of pressure to be checking emails when people are off as things carried on without you. It feels like a clean break away from work for the entire business and then the entire business can catch up on Monday morning. \u003C\u002Fp>\n\n\n\n\u003Cp>This works for us, but every business is different. \u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"flexibility-matters\">Flexibility matters\u003C\u002Fh2>\n\n\n\n\u003Cp>We were always pro-flexibility when it came to working hours and location, for example, and we have a hybrid culture that reflects this. However, we recognise how this additional flexibility can have a positive impact on diversity within our organisation. For example, the 4.5-day working week can support parents, carers, and people living with disabilities or invisible conditions, to name just a few.  \u003C\u002Fp>\n\n\n\n\u003Cp>It’s been delightful to see what activities individuals have been doing on their Friday afternoons off. Time with friends and family, time to exercise, time to travel, time to sort life admin. All of these activities allow our team to be at their best, feeling recharged and ready to go when they log back on Monday. \u003C\u002Fp>\n\n\n\n\u003Ch2 class=\"wp-block-heading\" id=\"in-conclusion\">In conclusion\u003C\u002Fh2>\n\n\n\n\u003Cp>We are really seeing the benefits of implementing this trial, and as the trial draws to a close at the end of the Summer, we will be having internal discussions about whether we make this permanent and how we can continue to look for ways to be a progressive and flexible December 2021, Impression introduced a new leave type, which is called Life Leave. The idea is that when something happens in someone’s life, as we know things do, they can take this type of leave instead of using holiday or unpaid leave to cover the time. The concept of life leave feels a bit revolutionary. The idea came from my own personal experience at another company which left me questioning how to categorise leave and support people when it doesn’t fall into a traditional category. \u003C\u002Fp>\n\n\n\n\u003Cp>In August 2019, my Mum was diagnosed with advanced stage cancer which required a lot of hospital appointments, a 2 week stay in ICU and subsequent treatment for months afterwards. During this time, I would often have a half day here and there to attend appointments and to just be there to provide emotional support to her and my family. I spoke to my manager about the support I required and my time off either wasn’t logged or it was labelled as compassionate leave (our internal compassionate leave policy at the time was 5 days of leave). As the People Director, I wasn’t entirely convinced by this approach, concerned that everything should be logged correctly –  although I must stress that I was tremendously grateful for the flexibility and support! And thankfully, my Mum is fully in remission now. \u003C\u002Fp>\n\n\n\n\u003Cp>This experience left me with a desire to implement a policy that would take into account the fact that people have “life” events that are simply unpredictable. I mentioned this to Tom, our Managing Director, in some of our introductory meetings and he was supportive and open minded about the idea – which was great! \u003C\u002Fp>\n\n\n\n\u003Cp>When I pitched the concept in the benefit focus groups, there was a strong response from people who were in favour of including this as part of our offering – so we did! I joined Impression in June 2021, I led a session with the Leadership Team to determine who we wanted to be as an employer and what our vision for this was. From this, I was able to create a People Ambition statement, which underpins our approach to everything relating to our People:\u003C\u002Fp>\n\n\n\n\u003Chr>\n\n\n\n\u003Cp>\u003Cem>We believe that high performance deserves high reward. We want everyone to perform at their best but we understand that we are humans, and sometimes things happen in our lives. At Impression, we want to make sure our people have everything they need to do their job well, and we will support them to be their best self inside and outside of work.  \u003C\u002Fem>\u003C\u002Fp>\n\n\n\n\u003Chr>\n\n\n\n\u003Cp>This approach aligns with my personal values and I was therefore really excited to begin working on initiatives that would support our people ambition whilst also driving growth for the business. \u003C\u002Fp>\n\n\n\n\u003Cp>After gathering some initial feedback, and looking at the external market,  it was clear that we needed to reassess our benefits offering. We made a few immediate changes, including reducing our working hours from 40 hours to a 37.5 hour week with no salary reduction – and I decided to run some focus groups for everyone to be able to participate in the conversation about what benefits mattered to them. \u003C\u002Fp>\n\n\n\n\u003Cp>This was a really useful exercise, providing us with clarity from different people at different levels about what mattered the most to them. We found this approach so valuable that we will continue to run a focus group every 12 months as a check-in with the business.  I am delighted to announce that as a result of our first focus group, we have made some important changes and improvements to our offering:\u003C\u002Fp>\n\n\n\n\u003Cul class=\"wp-block-list\">\u003Cli>\u003Cstrong>Enhanced sick pay\u003C\u002Fstrong> – 8 weeks full pay, 8 weeks half pay and then statutory pay in any rolling 12 month period\u003C\u002Fli>\u003Cli>\u003Cstrong>Compassionate leave\u003C\u002Fstrong> – a discretionary amount because we truly believe there is no time limit on grief, and we will assess on a case by case basis\u003C\u002Fli>\u003Cli>\u003Cstrong>Pregnancy loss leave\u003C\u002Fstrong> – guaranteed 1 week paid leave for miscarriage or a failed IVF attempt for any gender\u003C\u002Fli>\u003Cli>\u003Cstrong>Enhanced parental leave\u003C\u002Fstrong> – 8 weeks full pay, 8 weeks half pay and then statutory pay for pregnant parents, 2 weeks pay and 2 weeks statutory pay for non-pregnant parents, 4 weeks pay for adoption leave\u003C\u002Fli>\u003Cli>\u003Cstrong>Bonus & Pension\u003C\u002Fstrong> – An additional 1% per person paid in to the pension scheme if we achieve our target margin in 2022\u003C\u002Fli>\u003Cli>\u003Cstrong>Annual leave\u003C\u002Fstrong> – increasing to 28 days plus bank holidays\u003C\u002Fli>\u003Cli>\u003Cstrong>Life Leave\u003C\u002Fstrong> – discretionary paid leave for when unexpected events happen in your life i.e. car issues, house issues, moving house, supporting someone at a medical appointment\u003C\u002Fli>\u003C\u002Ful>\n\n\n\n\u003Cp>One of my main priorities is maintaining Impression’s status as a great place to work.
